Job embeddedness—the organizational and community forces that anchor employees in their jobs—consistently predicts employees’ prosocial work behavior (i.e., intended to benefit organization or its members). Although most of this research has focused on normatively desirable behaviors, embeddedness may also drive unethical (UPB). Drawing theories social identity climate, we develop a model why when motivates UPB. Embedded are strongly identified with organization, thus, reasoned, highly motivated comply organization’s norms. This motivation can increase UPB—especially an egoistic ethical climate privileges interests above all else. We support across multiple contexts methods. first examined members violent extremist organizations (NTotal = 18,154), finding predict for using violence achieve objectives. then proceeded test the (1) causal relationships, (2) underlying mechanism, (3) boundary condition our series preregistered experiments among US 5,476). These studies demonstrated causes UPB effect is mediated by norm compliance, but only climate. Encouragingly, more principled climates constrained deleterious cutting off relationship between embedded norms downstream Collectively, advances job theory suggests means harness benefits while curtailing costs.
