Purpose Prior research has demonstrated that temporal leadership brings benefits, whereas scholars know little about its potential drawbacks. This study aims to explore the positive and negative effects of leadership. Design/methodology/approach A three-wave, multi-source survey was conducted examine theoretical model test hypotheses. Multi-level analysis performed using Mplus 7.4 R package for Monte Carlo simulations. Findings reveals both decreases employee proactive behavior through emotional exhaustion increases it job absorption. Shared cognitions buffer effect on indirect exhaustion. Conversely, shared strengthen absorption Practical implications Our findings show costs benefits. Thus, is essential manage behavior. Originality/value provides new insight into understanding benefits
